Unfortunately you have to stay at least 6 months per year until you have permanent residency (you can leave as many times as you like but that is a minimum requirement to maintain the temp residency)

Are you allowed to leave the country at all during those three years? Like taking vacation from work for Christmas?

Yes that is no problem, just need to make sure that this doesn't coincide with the period that you need to prolong the visa. The first couple of months you get what is called a "precaria", which gets converted into a "temporaria", and at the end you convert the "temporaria" to "permanente". In between you can come and go as you please (but not too long because you are expected to be working on the ground). But my ex business partner for example always went back to the US every year without any issues on that same visa.

In practice, how long can you be out of the country during the 3 year temporary residency, in order to be eligible for the permanent residency?

You can leave as many times as you want. The important thing is to be there when you need to extend the residencia temporaria (once a year), or when it gets converted into residencia permanente after 3 years
